今天纸笔考的大作文,还是那个大家很熟悉的职场话题:
金钱是不是激励员工最重要的因素?
这类题其实不难找观点,难的是别把观点写得太绝对。
看到 money,很多人第一反应可能就是:工资越高,员工越有动力。
但如果一路这么写,很容易遇到一个问题:如果钱真的是最重要的因素,那是不是只要不断加薪,员工就会一直更努力?
显然不是。
反过来也一样。为了证明自己有“深度”,完全不谈钱,只讲工作意义、企业文化和成就感,也很难让人信服。
所以这道题真正值得抓住的,其实是题目里的三个字:
the most important
钱当然重要,但“重要”和“最重要”不是一回事。

钱为什么能激励人?钱什么时候又没那么管用了?
先承认钱的作用。

但问题在于,当一个人的基本经济需求已经得到满足之后,继续加钱,未必还能带来同样程度的动力。
这时候,工作的自主权、成长空间、认可感,以及“我为什么要做这份工作”等因素,就开始变得更加重要。

Admittedly, monetary incentives can be powerful motivators in certain circumstances. Pay directly satisfies fundamental needs for security and stability, and performance-related bonuses often produce immediate gains in effort and productivity. For example, sales teams frequently respond to commission increases with short-term improvements in output, and higher base salaries allow firms to attract skilled workers in competitive industries. Moreover, fair compensation reduces financial anxiety, which can otherwise distract employees from their tasks. Such external rewards, however, tend to lose potency once a person feels financially secure. Thus, although pay is a genuine motivator, its influence is somewhat conditional and often short-lived.
However, long-term motivation depends more on intrinsic factors. Research on self-determination theory indicates that autonomy, mastery, and a sense of purpose sustain engagement far more effectively than cash rewards once remuneration is adequate. Employees who find their work meaningful, receive genuine recognition, or have opportunities for professional growth are generally more innovative and committed than those driven solely by bonuses. In fact, poorly designed financial incentives can undermine collaboration by encouraging individual competition and short-term thinking, which ultimately harms organisational performance. Therefore, viewing money as the most important motivator ignores the complex psychological needs that shape sustained effort. In other words, sustained performance is driven by internal commitment, not merely by external reward.
In conclusion, money is an essential hygiene factor, but it is not the most important source of employee motivation. Fair pay creates the conditions for motivation, while intrinsic satisfaction and supportive management provide the decisive long-term drive. A balanced motivational mix is therefore far more effective than any single financial lever.
为什么这个思路比较稳?
这篇范文里用了两个心理学理论,但真正值得学习的并不是“背两个理论”。
它们的作用,是帮助我们把一个比较容易写空的话题拆得更具体。
1. 自决定理论:为什么有钱之后,还需要别的东西?
Self-Determination Theory 关注的是人的内在动机,其中比较重要的几个概念包括:
- Autonomy:对自己的工作有一定控制权
- Mastery:能够不断提升能力、获得成长
- Sense of purpose:觉得自己做的事情有意义
这正好可以用来解释:为什么一个员工工资已经不错了,却仍然可能对工作没有动力。
所以第三段没有停留在:“员工也需要成就感。” 而是进一步回答:成就感具体来自哪里? 这就让论证更扎实。
当然,考试的时候并不需要真的写出 self-determination theory。即使完全不提理论,只解释自主权、成长和意义,同样可以完成论证。
2. 赫茨伯格双因素理论:为什么“加钱”不一定一直有效?
Herzberg's Two-Factor Theory 里有一个很有用的概念:hygiene factors。
简单理解就是,有些因素如果缺失,会让员工不满;但它们得到满足之后,并不意味着员工就会因此产生持续的高满意度。
把这个思路放到工资上就很好理解:
工资太低 → 员工容易不满,也很难专心工作
工资合理 → 基本问题得到解决
继续不断加钱 → 激励效果未必一直同步增加
所以范文最后用了 money is an essential hygiene factor 来概括这个观点。
这里真正值得学的不是这个术语本身,而是背后的逻辑:一个因素很重要,并不意味着它永远是最重要的。

观点类议论文最怕一上来就把事情说死。

相反,承认钱的重要性,再解释它为什么不是在所有情况下都最重要,会有更多空间展开。
所以这道题可以记住一句话:
Money can create motivation, but it does not necessarily sustain it.
(钱可以带来动力,但不一定能长期维持动力。)
